Over the last decade, businesses have undergone a rapid period of transformational change. This has been brought about by a vast array of complex variables, but the constant pressure for organizations to innovate has endured.

As digital technologies and new management practices sweep across the marketplace, established operational models have begun to show their age – and with HR, this is no exception. In the past, HR was premised on the need for stability, business continuity, long-term cycles, and traditional management values. In many respects, the echo of this past follows HR around today. As businesses and markets are augmented at a rapid pace, new management models have begun to emerge that provide greater agility, mobility and a user-centric edge that has challenged the way businesses operate.

Leading a contemporary HR organization is one of the most challenging tasks in the business world, as it involves balancing a vast selection of stakeholders, skills and required duties – and yet – its primary and most challenging duty is to the business itself.

Despite this, in recent years, some top HR leaders believe that HR is simply not keeping up with the evolving needs of the organization. These days, it is just not enough to be a partner to the business – HR leaders (and indeed all HR professionals who aspire to lead) need to be an active driver of strategic change and a deliverer of results.

The need for experienced and competent HR leaders has not diminished, but the type of leader has continued to evolve with the introduction of digital technologies and new people management methodologies. HR professionals have now been given the mandate to focus on the ‘new’ fundamentals; people, work and platforms. The result of this re-orientation is the construction of an HR function and employee experience that delivers results by enhancing wellness, performance and productivity intrinsically.

There are many studies that have outlined the next projected global economic challenges. This is happening when global growth has never looked better (current fluctuations notwithstanding), and most entities are planning and preparing for further growth. However, there is a looming crisis which will impact each and everyone who is associated with any and all parts of the organization. In 1950, 8% of the world’s population was aged 60 years and older by 2013 this had reached 12% (United Nations Department of Economic and Social Affairs, 2013). This demographic transformation will gather momentum in the coming years, with predictions that by 2050, 20% of the world’s population will be aged 60 years and over. As we race towards this figure, this will impact across many human, employee, managerial, productivity and societal areas. Shortly, we will be managing older employees. We will be managing employees who will be required and need to take time off to look after their elderly family. The level of healthcare professionals across all associated areas are falling, and many healthcare systems are already creaking under at the weight of years of underinvestment match by an ever-growing growing older population. It is evident that human capital is in short supply, so it is obvious that a solution needs to be found to address these trends. This is where HR will need to have an impact to counterbalance new evolutions in the employee landscape, and this where new digital initiatives will be forthcoming in assisting and managing ’new work’.

In today’s search for growth, organizations should aim to recruit talent that challenges the organization’s culture, and stretches the boundaries of its capabilities. If culture fit equals compliance and leads to group think, then innovation must come from diversity and creative friction. Leadership must encourage healthy levels of conflict especially among knowledge workers, as well as risk-taking and learning from mistakes. Yet so much that is written on the theory of recruiting focuses on how to recognize and filter out talent that have skills, behaviors and knowledge that hiring managers deem irrelevant or incongruous with established norms. This presentation is based on research from two emerging markets, Russia and Ukraine, and disagrees with the notion that new employees must fit in, adapt or else leave the organization, as successful hiring depends on finding a delicate balance between fitting in and bringing a new mindset. The hiring organization should aim to stretch and support the new hire to grow in the new environment. This can only happen if it can protect them from the organization’s dominant culture’s isolation and rejection.

There are two types of companies today—the quick and the dead; and when leaders in businesses hesitate, they become lost leaders, literally.
